This study aims to examine and analyze the effects of emotional intelligence, work environment, and compensation on employee performance through job satisfaction as a mediating variable among Generation Z employees working in cafés in Surabaya. This study addresses an empirical gap in the rapidly growing café industry, which has received limited attention from the perspective of the combined internal and external factors affecting Generation Z employees. A quantitative approach with an associative research design was employed. Data were collected from 105 Generation Z café employees through a Likert-scale questionnaire and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with the assistance of SmartPLS 4. The results indicate that emotional intelligence, work environment, and compensation have positive and significant effects on employee performance and job satisfaction. Job satisfaction also has a positive and significant effect on employee performance. However, job satisfaction does not mediate the effects of emotional intelligence, work environment, or compensation on employee performance. These findings imply that improving the performance of Generation Z café employees requires direct strengthening of emotional intelligence, a supportive work environment, and fair compensation, rather than relying solely on variations in job satisfaction as an intermediary mechanism.
